Abstract [en]

The field of organisational sustainability research is undergoing a dynamic shift, continuously incorporating new perspectives and addressing emerging challenges. Governance has been identified as an important component of organisational sustainability. While key governance factors – leadership, communication, employee participation, and gender diversity – have been studied individually for their potential to enhance sustainability efforts, organisations often struggle to integrate these factors effectively into their strategies. This PhD thesis bridges this gap by advancing the understanding of governance for organisational sustainability. It also analyses the impact of leadership and communication factors on sustainability performance across different types of organisations.

The thesis consists of five studies based on individual studies. The initial study examines the significance and interrelations of governance factors for organisational sustainability. The second and third studies analyse gender diversity and employee participation as key governance factors, utilising qualitative and quantitative methodologies, respectively. The fourth and fifth studies provide deeper insights into governance factors, particularly leadership and communication, in evolving organisational sustainability practices and their impact on sustainability performance.

The results highlight the complexity of governance structures and their interplay with sustainable outcomes across diverse organisational contexts. The results demonstrate that governance factors, including leadership and communication, have varied impacts across different types of organisations. However, a similar pattern is observed for employee participation factors across all organisations. This highlights the need for contextualised strategies when implementing governance structures for enhanced sustainability. Furthermore, the thesis goes beyond a company-centric view by exploring civil society and public sector organisations as integral players in the broader sustainability landscape. It demonstrates that effective governance requires a contextual and goal-oriented approach tailored to each organisation’s specific needs and goals.

This thesis contributes to the broad literature on governance factors and organisational sustainability. It emphasises integrating governance mechanisms, promoting gender equality, fostering employee participation, leadership, and improved communication to address complex sustainability challenges.
