Abstract [sv]

Syfte: Studien undersöker, med hjälp av Job Demands-Resources (JD-R) modellen, hur medarbetare inom dagligvaruhandeln upplever organisatoriskt föreskriven perfektionism (OPP) som ett arbetskrav, samt hur ett coachande ledarskap kan fungera som en arbetsresurs för att motverka OPP:s negativa effekter. Målet är att bidra med konkreta insikter för hur företag kan skapa en hållbar arbetsmiljö samtidigt som de är fortsatt konkurrenskraftiga.

Metod: En kvalitativ studie har genomförts med semistrukturerade intervjuer av 4 ledare och 7 medarbetare från 5 ICA-butiker. Datamaterialet analyserades med tematisk analys och kontrasterades mot teorin.

Resultat och slutsats: Studien visar att OPP är ett omfattande arbetskrav inom dagligvaruhandeln, vilket kan leda till stress, utmattning och självundergrävande beteenden hos medarbetare. Ett fullt ut coachande ledarskap är effektivt för att minska dessa negativa effekter. När det formella stödet från ledare är otillräckligt blir det informella stödet från kollegor, särskilt genom humor och gemenskap, avgörande resurser för att hantera stress och press från OPP.

Examensarbetets bidrag: Studiens mest framträdande bidrag är att tydligt synliggöra humorns och det kollegiala stödet som informella men avgörande resurser för att hantera organisatoriskt föreskriven perfektionism, särskilt i miljöer där ledarskapsstödet är otillräckligt. Studien ger därmed ett konkret bidrag till förståelsen av JD-R modellen, med ett nytt fokus på vikten av informella sociala resurser utöver det formella ledarskapet.

Förslag till fortsatt forskning: Eftersom OPP fortfarande är ett relativt outforskat område föreslår studien vidare forskning kring sambandet mellan OPP, personlighetsdrag och work-life balance. Särskilt intressant är hur olika personligheter påverkar upplevelsen av perfektionistiska krav, samt hur ledarnas personligheter kan påverka deras möjlighet att effektivt tillämpa ett coachande ledarskap.

Abstract [en]

Aim: This study examines, using the Job Demands-Resources (JD-R) model, how employees in grocery stores experience Organizationally Prescribed Perfectionism (OPP) as a job demand, and how coaching leadership can serve as a job resource to counteract the negative effects of OPP. The goal is to contribute concrete insights into how companies can create a sustainable work environment while remaining competitive.

Method: A qualitative method was conducted using semi-structured interviews with 4 leaders and 7 employees from 5 ICA stores. The data material was analyzed using thematic analysis and contrasted with the theory.

Results and conclusions: The study shows that OPP is a significant job demand in the grocery retail sector, which can lead to stress, exhaustion, and self-undermining behaviors among employees. A fully developed coaching leadership is effective in reducing these negative effects. When formal support from leaders is insufficient, informal support from colleagues, especially through humor and community, becomes crucial resources for managing stress and pressure caused by OPP.

Contribution of the thesis: The study’s most prominent contribution is its clear highlight of humor and collegial support as informal but crucial resources for managing organizationally prescribed perfectionism, especially in environments where leadership support is inadequate. The study thus provides a concrete contribution to the understanding of the JD-R model, with a new focus on the importance of informal social resources in addition to formal leadership.

Suggestions for future research: Since OPP remains a relatively unexplored area, the study suggests further research into the relationship between OPP, personality traits, and work-life balance. Particularly interesting is how different personality types influence the experience of perfectionistic demands, as well how leaders’ personalities may affect their ability to effectively apply a coaching leadership.
