Sammanfattning 

Titel: Tårar i slips och styrka i kjol?- Känsloarbete som ledarskapsstrategi.                     

Nivå: Examensarbete på grundnivå (kandidatexamen) i ämnet företagsekonomi.

Syfte: Syftet med studien är att undersöka hur ledare hanterar anställdas känslomässiga arbetsbelastning genom surface acting och deep acting, samt hur kön påverkar valet av strategier.

Metod: Studien bygger på en kvalitativ metodansats med semistrukturerade djupintervjuer som insamlingsmetod. Analysen genomfördes med hjälp av tematisk analys, där centrala teman identifierades i relation till teorin om känslomässigt arbete, omsorgsetik och rollkongruensteorin.

Resultat och slutsats: Resultatet visar att känsloreglering i ledarskap är starkt kopplat till könade förväntningar. Kvinnliga ledare tenderar att använda deep acting i större utsträckning, vilket ofta kopplas till förväntningar på empati och relationsorientering. Män använder oftare surface acting, vilket i deras fall tolkas som professionell distans. Dessa skillnader kan leda till ojämnt fördelat känsloarbete, där kvinnliga ledare riskerar högre emotionell belastning. Studien synliggör behovet av ett mer normkritiskt ledarskap där känslomässiga färdigheter erkänns oavsett kön.

Examensarbetets bidrag: Studien bidrar med en fördjupad förståelse för hur känslomässigt arbete formas av genusstrukturer i ledarskapet, och belyser behovet av organisatoriskt erkännande av känslomässig kompetens som en reell arbetsinsats. Det lyfter även relationens betydelse i ledarskapet, inte enbart individens strategi.

Förslag på framtida forskning: Framtida studier bör undersöka hur organisationskultur och bransch påverkar könade förväntningar på känsloarbete. Det vore även intressant att studera hur känsloarbete förändras i relation till hybridarbete, generationsskiften och nya ledarskapsideal. Dessutom finns behov av att identifiera vilka konkreta stödinsatser som kan minska den emotionella belastningen för ledare.

Abstract         

Title: Tears in Ties and Strength in Skirts? – Emotional Labor as a Leadership

Strategy Level: Bachelor’s thesis in Business Administration

Purpose: The aim of this study is to explore how leaders manage employees’ emotional workload through the strategies of surface acting and deep acting, and how gender influences the choice of these strategies. 

Method: This study applies a qualitative research approach using semi-structured in-depth interviews as the primary method for data collection. The material was analyzed thematically, with key themes identified in relation to theories on emotional labor, ethics of care, and role congruity theory. 

Result and conclusion: The results indicate that emotional regulation in leadership is closely tied to gendered expectations. Female leaders tend to use deep acting more frequently, often due to expectations of empathy and relational orientation. Male leaders, on the other hand, are more likely to use surface acting, which is interpreted as professional detachment in their case. These differences may result in an uneven distribution of emotional labor, placing a greater emotional burden on female leaders. The study highlights the need for more norm-critical leadership where emotional skills are recognized regardless of gender. 

Contribution of the thesis: This thesis contributes to a deeper understanding of how emotional labor is shaped by gender structures within leadership. It also emphasizes the need for organizational recognition of emotional competence as a legitimate part of leadership work. Furthermore, it underlines the importance of relational dynamics in leadership beyond individual strategy. 

Suggestions for future research: Future research should investigate how organizational culture and industry context influence gendered expectations of emotional labor. It would also be valuable to study how emotional labor evolves in relation to hybrid work, generational shifts, and emerging leadership ideals. Additionally, there is a need to identify specific support measures that can reduce the emotional burden on leaders.
