Abstract [sv]

Syftet med studien var att fördjupa förståelsen av organisationsrättvisa genom att ta reda på hur kontorsanställda själva upplever att dimensionerna distributiv- och interaktionsrättvisa formar den egna lojaliteten gentemot organisationen. Materialet samlades in genom en kvalitativ metod där 8 semistrukturerade intervjuer genomfördes med kontorsanställda i arbetsför ålder från en storstad i Sverige. Materialet analyserades med en induktiv tematisk analys där 3 huvudteman med tillhörande underteman skapades. Resultatet visade att deltagarna upplevde att lojaliteten formades utifrån hur väl organisationen balanserade sina anpassningar genom stöttning vid orättvisa situationer. Båda dimensionerna upplevdes vara viktiga för utformningen av lojaliteten hos deltagarna. Svaren skilde sig dock mellan deltagarna eftersom de menade att aspekter som personlighet och värderingar var avgörande för uppfattningen kring hur lojaliteten formas utifrån organisatorisk rättvisa. När deltagarna upplevde att det fanns en organisatorisk rättvisa beskrev de ett ökat engagemang, en positiv syn på organisationen samt en fortsatt vilja att stanna kvar.

Abstract [en]

The purpose of the study was to deepen the understanding of organizational justice by exploring how office employees perceive that distributive and interactional justice shape their loyalty toward the organization. The material was collected using a qualitative method, with eight semi-structured interviews conducted with office employees of working age. The material was analyzed using an inductive thematic analysis, which resulted in three main themes with corresponding subthemes. The results showed that participants primarily felt that their loyalty was shaped by how well the organization balanced its adjustments through support in situations perceived as unjust. Both dimensions of organizational justice were considered important for shaping the participants’ loyalty. The responses varied among participants, as they believed that aspects such as personality and values were crucial for how organizational justice influenced loyalty. When participants experienced organizational justice in their workplaces, they described increased engagement, a positive view of the organization, and a continued willingness to stay.
