Abstract [sv]

Syftet med studien var att undersöka hur första linjens chefer upplever att de kan möjliggöra självständigt arbete för medarbetare, samtidigt som de hanterar de krav som ställs på medarbetarna, erbjuder dem stöd och behåller kontrollen i en hybrid arbetsmiljö. Genom en kvalitativ metod samlades data in via semistrukturerade intervjuer med nio chefer från två offentliga organisationer. Analysen genomfördes deduktivt, med vissa induktiva inslag, utifrån tre förutbestämda teman: krav, kontroll och stöd. Resultatet visar att hybridarbete kräver tydligare kommunikation, ökad individuell anpassning och ett ledarskap som bygger på tillit. Cheferna beskrev behovet av nya rutiner för uppföljning och vikten av digital närvaro. Samtidigt uttryckte de svårigheter med att fånga upp medarbetares mående och behov vid distansarbete. Slutsatsen är att hybridarbete förändrar hur chefer både utövar och uppfattar sitt ledarskap, och att arbetet med krav, kontroll och stöd behöver anpassas efter individens behov samt det förändrade organisatoriska sammanhanget.

Abstract [en]

The purpose of this study was to explore how first-line managers perceive their ability to enable employee autonomy while simultaneously managing performance demands, providing support, and maintaining control in a hybrid work environment. Using a qualitative approach, data were collected through semi-structured interviews with nine managers from two public sector organizations. A primarily deductive thematic analysis was conducted based on three predefined themes: demands, control, and support. The findings indicate that hybrid work requires clearer communication, increased individual adaptation, and a trust-based leadership approach. Managers emphasized the need for new routines for follow-up and the importance of maintaining digital presence. At the same time, they experienced challenges in identifying employees’ well-being and needs at a distance. The study shows that demands, control, and support are not opposites, but interconnected elements that must be balanced to lead effectively in a hybrid context. The conclusion is that hybrid work changes both how managers practice and understand leadership, and that working with demands, control and support must be adapted to individual needs and the new organizational context.
