How do you manage it all? : A qualitative study of child welfare case workers’ experiences of work-life balance and recovery in Norway (English)
Abstract [en]
This master’s thesis explores child welfare caseworkers’ experiences balancing work and private life, their opportunities for recovery after work, and health-promoting factors that support their well-being in a Norwegian context. The study aims to identify factors, strategies, and protective mechanisms at multiple levels that contribute to sustainable work-life balance and long-term well-being. A qualitative interview study was conducted with six experienced child welfare caseworkers using semi-structured interviews, and data were analyzed through an abductive approach and reflexive thematic analysis. The analysis was guided by the Conservation of Resources (COR) theory and coping theory. Findings indicate that long-term sustainability in the profession emerges from a dynamic interaction between individual resource management, coping strategies, and organizational conditions. Maintaining balance between resource loss and resource gain is crucial for professional endurance. The study emphasizes the importance of viewing sustainability as a shared responsibility, in which organizations actively support employees’ work-life balance and recovery, while individuals employ strategies to manage their resources and well-being. Overall, the results enhance understanding of how individual and structural resources interact to prevent exhaustion and foster long-term resilience in social work.
