Titel: Vänner på jobbet – hur svårt kan det vara? Nivå: Examensarbete på grundnivå (kandidatexamen) i ämnet företagsekonomi  Författare: Albin Gustavsson och Emelie Pärson  Handledare: Monika Wallmon Datum: 2026 – januari Syfte: Syftet med studien är att undersöka hur vänskap i arbetslivet formas och hanteras i praktiken, samt hur sådana relationer samtidigt kan fungera som både resurs och källa till spänning och ojämlikhet.

Metod: Studien har genomförts med en kvalitativ ansats genom semistrukturerade intervjuer med tio personer från olika branscher. Intervjuerna transkriberades och analyserades tematiskt med en deduktiv inriktning, där teorier om socialt kapital och emotionellt arbete användes som tolkningsram. Analysen utgick från tre dimensioner: tillit och ömsesidighet, makt och gränser samt känsloreglering och omsorg.

Resultat och slutsats: Studien visar att vänskap i arbetslivet är en dubbel och paradoxal praktik. Vänskap skapar trygghet, tillit och samarbete, men kan samtidigt leda till exkludering, lojalitetskonflikter och informell ojämlikhet. Resultaten visar också att vänskap kräver ett omfattande emotionellt arbete, särskilt kring lojalitet och gränsdragning mellan privat och professionellt. Sammantaget utmanar studien bilden av arbetslivet som rationellt och opersonligt, och visar hur relationer och känslor är en central del av hur arbete faktiskt organiseras.

Examensarbetets bidrag: Teoretiskt bidrar studien genom att kombinera teorier om socialt kapital och emotionellt arbete för att förstå vänskap i arbetslivet som en relationell praktik präglad av både makt och känsloreglering. Praktiskt bidrar studien med kunskap om hur vänskapliga relationer kan påverka arbetsmiljö, inkludering, informell makt och professionella gränser. För organisationer innebär detta att vänskap inte bör betraktas som enbart trivselfråga, utan som en dimension av arbetslivet som kan både stärka och utmana verksamheten. 

Förslag till fortsatt forskning: Framtida forskning bör undersöka hur vänskap i arbetslivet tar form i olika typer av organisationer, samt fördjupa kunskapen om det emotionella arbete som relationerna innebär. Det finns också behov av studier som belyser hur digitalisering och hybridarbete påverkar vänskap, inkludering och gränsdragningar på arbetsplatsen.

Aim: The purpose of this study is to examine how workplace friendships are formed and managed in practice, and how such relationships can simultaneously function as both a resource and a source of tension and inequality.

Method: The study was conducted using a qualitative approach based on semistructured interviews with ten participants from different industries. The interviews were transcribed and analyzed thematically with a deductive orientation, where theories of social capital and emotional labor served as the analytical framework. The analysis was structured around three dimensions: trust and reciprocity, power and boundaries, and emotional regulation and care.

Results and conclusions: The study shows that friendship in the workplace is a dual and paradoxical practice. Workplace friendships create security, trust and collaboration, but can at the same time lead to exclusion, loyalty conflicts and informal inequality. The findings also reveal that friendship requires extensive emotional labor, particularly in relation to loyalty and the negotiation of boundaries between the personal and the professional. Overall, the study challenges the view of working life as rational and impersonal, demonstrating that relationships and emotions constitute a central part of how work is organized.

Contribution of the thesis: Theoretically, the study contributes by combining theories of social capital and emotional labor to understand workplace friendship as a relational practice shaped by both power and emotional regulation. Practically, the study contributes knowledge about how friendship relations may influence the work environment, inclusion, informal power structures and professional boundaries. For organizations, this implies that friendship should not be regarded merely as a matter of social well-being, but as a dimension of working life that can both strengthen and challenge organizational functioning.

Suggestions for future research: Future research should explore how workplace friendships take shape in different types of organizations and further develop understanding of the emotional labor involved in these relationships. There is also a need for studies that examine how digitalization and hybrid forms of work influence friendship, inclusion and boundary-setting in the workplace.
